Someone can list "SEO" and "social media" and "paid ads" and still not be able to deliver any of them to a useful standard. Step one: define the role before you touch any AI tool

This is the step people skip, and it is the one that determines whether AI helps you or just speeds up a bad process.

Be specific about skills and outcomes

Write down what the person needs to actually do in the first 90 days, not a generic list of buzzwords. If you need someone who can run lead generation campaigns and report on results, say that. If the role leans heavily on social media management, say that too. AI screening tools are only as good as the criteria you give them.

Cultural fit still matters

I have seen technically excellent marketers fail in small teams because they were used to big agency structures with layers of approval. A five person business in Matlock or Nottingham needs someone comfortable making decisions without a committee. No AI tool will tell you this from a CV, but it should be part of your written brief so your screening criteria reflect it.

Step two: use AI to screen without the bias

Once the brief is clear, AI powered screening tools can filter CVs against your defined criteria far faster than a manual read through, and with less of the unconscious bias that creeps into manual shortlisting. They look for proof of skills and experience rather than where someone went to university or how their CV is formatted.

Some tools will try to predict performance from historical data. Treat this as one input among several, not a verdict. The strongest predictor I have found over 18 years of hiring is still a properly structured interview with a practical task, but AI screening gets you to that interview stage faster with a better shortlist.

Step five: track whether it is actually working

None of this is worth doing if you are not measuring the outcome. Track time to hire, cost per hire, and most importantly, how the people you hire actually perform once they start. Feedback from both candidates and hiring managers tells you where the process is leaking good people, whether that is a slow response time, a confusing job description, or an interview process that overcomplicates a straightforward role.
